It\u2019s one that he gained after years of investigating facts and solving measurement mysteries. He\u2019s crafted the skill of answering questions around the measurable results and impact of our learning and training efforts.\u00a0<\/span><\/p>\n<p><span style=\"font-weight: 400;\">And he recognises that it\u2019s difficult work, which might be why we don\u2019t have more L&amp;D Detectives out there. It\u2019s a space of uncertainty and ambiguity, where the clues and signs of impact aren\u2019t always that clear &#8211; but the doubts and moments of uncertainty are things Kevin experiences too. The solution is to keep digging because the answers are there but they\u2019re not always easy to find.<\/span><\/p>\n<h3><b>Is L&amp;D justified in demanding more money without demonstrating impact?<\/b><\/h3>\n<p><span style=\"font-weight: 400;\">Nelson asked Kevin whether there\u2019s a situation where L&amp;D departments are receiving more budget but without always showing the impact of what they\u2019re doing. In Kevin\u2019s opinion, it might be more of a skill, capability and focus issue &#8211; with teams lacking the talents or mindset to investigate the results of their efforts. They\u2019re probably not taking it for granted that they\u2019ll be given more funding, but it could be that they\u2019re lacking the skills and they\u2019re not being asked to present the impact metrics to management.<\/span><\/p>\n<h3><b>What should L&amp;D be measuring?<\/b><\/h3>\n<p><span style=\"font-weight: 400;\">Impact is what you define it as &#8211; if you don\u2019t define it then it\u2019s going to be difficult to measure it. So, you have to specify what you want to measure in terms of these three areas Kevin suggested:<\/span><span style=\"font-weight: 400;\"><br \/>\n<\/span><\/p>\n<ul>\n<li><span style=\"font-weight: 400;\">Operational efficiency &#8211; the extent to which L&amp;D as a function is effective at what it\u2019s doing. How many people did we train? For how many hours? What\u2019s the consumption of our resources? But we have to go further than that!<\/span><\/li>\n<li style=\"font-weight: 400;\" aria-level=\"1\"><span style=\"font-weight: 400;\">Learning effectiveness &#8211; the extent to which training and learning results in incremental knowledge, the way in which people are using what they learn to do something differently.<\/span><\/li>\n<li style=\"font-weight: 400;\" aria-level=\"1\"><span style=\"font-weight: 400;\">Business and performance outcomes &#8211; as a result of what people learn, are people performing differently and is what they\u2019ve learned showing up in how they work each day or how they\u2019re able to influence business goals?<\/span><\/li>\n<\/ul>\n<h3><b>How to measure learning effectiveness<\/b><\/h3>\n<p><span style=\"font-weight: 400;\">Kevin\u2019s preferred technique is business or environmental simulation &#8211; creating scenarios that enable employees to make choices, take decisions and apply what they\u2019ve learned. If that\u2019s out of budget then you may need to look at more traditional testing methods, but immersing employees in simulated environments where they make decisions is more effective in Kevin\u2019s eyes.<\/span><\/p>\n<h3><b>Examples of business and performance outcomes<\/b><\/h3>\n<p><span style=\"font-weight: 400;\">Before we even think about this or learning effectiveness, we need to determine purpose &#8211; that\u2019s an important reminder Kevin wanted to give. And once you\u2019ve established that, you can understand situations like the performance impact being managers having the ability to have better conversations with employees and the business outcome being increased retention.\u00a0<\/span><\/p>\n<p><span style=\"font-weight: 400;\">But training and learning never support a business goal by itself! It\u2019s a lever that helps you towards those goals. And it\u2019s where we need to tie the three ways of measuring L&amp;D impact together.\u00a0<\/span><\/p>\n<h3><b>When should you think about the measurement part of L&amp;D?<\/b><\/h3>\n<p><span style=\"font-weight: 400;\">The point at which you think about measurement follows the point at which you recognise there is a business problem to solve or a business opportunity to address. Measurement needs to be top of mind but also part of a conversation that has nothing to do with training &#8211; that allows us to work out if training is the right solution.<\/span><\/p>\n<p><span style=\"font-weight: 400;\"><a class=\"\" href=\"https:\/\/kevinmyates.com\/l%26d-detective-kit\" target=\"_blank\" rel=\"nofollow noopener noreferrer\">Kevin\u2019s L&amp;D Detective Kit<\/a> contains questions you need to get to measurement, ones you need to ask up front before anything is launched &#8211; so that you know the purpose and what you\u2019ll measure from the start.<\/span><\/p>\n<h3><b>Which skills should an L&amp;D professional be developing?<\/b><\/h3>\n<p><span style=\"font-weight: 400;\">At the common core, all L&amp;D pros should be data literate or have an element of analytical skills.
